Cover Story: The rapid shift to remote and hybrid work has outpaced the performance management systems built for the office. Traditional approaches struggle to monitor productivity, sustain engagement, and ensure fairness in distributed teams, often defaulting to intrusive surveillance that erodes trust. This paper proposes a socio-technical, AI-driven framework that integrates technological tools, organizational processes, and human-centered practices. Drawing on real-time productivity tracking, adaptive goal-setting, sentiment analysis, and bias reduction, it reframes the central question from "What are your employees doing?" to "How are your employees doing?" Embedded ethical safeguards, transparency, and a participatory design ensure autonomy and well-being are centered, offering a scalable model for equitable, human-centered performance management. View this paper
