6. Conclusions
- Authentic leadership did not show a significant direct effect on task performance in the studied public-organization context.
- Authentic leadership positively predicted supportive organizational culture, which in turn positively predicted task performance.
- Supportive organizational culture fully mediated the relationship between authentic leadership and task performance (bootstrapped indirect effect).
- Sensitivity and covariate-adjusted analyses supported the robustness of the mediation inference.
- Given the cross-sectional, single-source design, non-probability convenience sampling, and single-municipality setting, causal inferences and broad generalizations should be made cautiously.
- Although supportive culture was a significant predictor, the explained variance in task performance was modest, consistent with the multifactorial nature of performance in public organizations.
- From a sustainability perspective, leadership effects appear more likely to transfer into proximal performance outcomes when embedded in supportive cultural norms; future studies, therefore, should test direct sustainability outcomes using multi-source and multi-indicator designs.
